It all comes done to leadership in the end. You don’t motivate them with solely financial rewards. You have to light the fire in them for their work and show them the bigger picture or what the true purpose is of what you are doing. And in terms of setting expectations, it’s paramount to be highly transparent and give them SMART goals and KPIs so they will quantifiably know what their single function is in your organization. And when to fire and when to train is all dependent on the individual case and the reason for it that’s a very intricate matter. In case this isn't made, please read, or find a summary of, "Leadership and the 1 Minute Manager" by Ken Blanchard There is the example Alex gives of the chef making omelettes, where he says You want the employee to know how (training) and when (deadline) You want it done, what (task) it is You want done and You want to make sure they have everything they need to do it (in the omelette example, the chef needs eggs). If they have all this, and still don't do it, and You pay well, they're not the employee for You.

3:53 in my engineering college (which was a very hard college at the time due to them being new and trying to make a name, huge drop out rate among already high drop out for electronics engineering) we had a mix of good and mediocre students. A couple kids were always at the top. My one friend Nick was this stoner skateboard guy. Came to class late, if he even came, but got straight A’s. I always thought he was lazy but he told me he didn’t feel challenged. There was another girl Liz who had this senior capstone project (usually took two semesters to complete and summer before and during) she never got the project working. It was a software project. One day in class he finished all his work and asked the teacher for something to do. The teacher said “Do Liz’s senior project”. He said OK. Started working on it. Next day he brings it in its done. Or maybe later that day I forget. This other girl was working on it for over a year and nobody else had ideas how to fix it. To toot my own horn I had two projects I got working that nobody else could. However they were hardware and I just feel dumb next to the software people.
